Succession planning is not about replacement. It is about continuity.

Many organisations put off succession planning until it becomes urgent. An unexpected departure, a strategic opportunity or a sudden change, and then it all has to happen quickly.

 

But succession planning is not an emergency procedure. It is a journey. And a journey takes time. Finding the right successor, or better still developing one, rarely takes less than twelve to eighteen months. Not because the search is long, but because a true successor is more than a replacement. A successor must know the organisation, build trust, bring their own accents and safeguard continuity at the same time.

Those who only begin planning once it becomes urgent shorten that journey. As a result, choices are more often made on the basis of availability than on genuine fit.

 

Succession planning is not an HR exercise. It is strategy. It determines whether an organisation is prepared for change or caught off guard by it. Whether culture and trust hold during a transition or come under pressure. Whether people keep their confidence in the direction or start waiting for clarity that never comes.

 

We often ask clients one question, somewhere early in a conversation:

What would happen if your most important leader left tomorrow?

The answers range from a reassuring “we’ll find someone” to an honest acknowledgement that there is no real plan yet. Both are part of reality.

 

But we rarely hear: “We have already thought this scenario through, and here is how we have prepared for it.” And that is exactly where succession planning begins.

 

It does not need to start big. Sometimes it begins with two names on a sheet, a first conversation within the leadership team or an exploration of the market. What it mainly takes is to begin deliberately and to keep investing consciously in leadership for the long term.
Because strong succession begins long before an organisation needs it.
